The model

At Netflix, feedback is a gift, but only if it is given and received by clear rules. These are the 4A from No Rules Rules (Reed Hastings & Erin Meyer):

Giving

1 · Aim to Assist

Feedback is given with good intent: to help, never to hurt, expose, or make yourself look better.

Giving

2 · Actionable

Feedback describes concrete behaviour and says what the person can do differently. No "that was somehow not so good".

Receiving

3 · Appreciate

Listen without defending or justifying. First of all: thank you. Hold back the natural defensive reaction on purpose.

4 · Accept or Discard

You decide what you act on. Feedback is information, not an instruction. But you have to listen and weigh it seriously.

💡 Netflix rule of thumb: about 25 % appreciative, 75 % developmental feedback, and none of it fluff. For team rounds Netflix uses the format Start / Stop / Continue (see Team round).
